What Personality Questionnaires Measures

The five factor traits

Openness, conscientiousness, extraversion, agreeableness and emotional stability sit underneath almost every commercial instrument, whatever the vendor calls its scales.

Derailers under pressure

The Hogan Development Survey measures how strengths turn into risks when you are stressed: confidence becoming arrogance, diligence becoming micromanagement. Very little else on the market measures this directly.

Motives and values

What keeps you engaged rather than what you are capable of. Measured by the Hogan MVPI and by the motivation half of Wonderlic Select, and used to judge cultural and team fit.

Consistency and social desirability

Most instruments include checks for answers that look too flattering to be real, and for contradictory responses to items that measure the same thing.

Question Formats

Agreement scales

Rate how far you agree with each statement, usually on a five-point scale. Used by the Criteria EPP and by rating versions of the SHL OPQ32. The simplest format and the easiest to over-inflate.

Forced choice

Pick which statement is most like you and which is least, from a block where all options are equally attractive. Used by the OPQ32r and by Cubiks PAPI. It exists specifically to stop candidates scoring high on every trait.

Adjective checklists

The PI Behavioral Assessment format: select the words that describe how others expect you to behave at work, then the words describing who you really are. The gap between the two lists is itself a signal.

True or false statements

The Hogan inventories use a straightforward agree or disagree format across a few hundred short items, answered quickly. Length is deliberate, because it makes sustained impression management hard.

Strengths profiles

The Cappfinity approach, which sorts what energises you rather than what you are competent at. Someone can be good at a task and drained by it, and a strengths profile is designed to separate the two.

Answer quickly and instinctively

Deliberating over each item produces inconsistency, and inconsistency is measured. Your first reaction is usually the more accurate one and it is also the more internally consistent one.

Answer as your work self

These instruments ask about behaviour at work. If you are organised in the office and chaotic at home, the office is the correct reference point, and that is not dishonesty.

Do not pick the extreme on every scale

A profile that is maximally conscientious, maximally sociable and maximally calm reads as impression management rather than as a strong candidate, and most instruments flag it explicitly.

Read the job description first

It tells you which traits genuinely matter for the role. That will not change your answers, but it stops you inventing a persona built around traits the job never asked for.

Sit one for real before the day

The value of practice here is not rehearsal. It is seeing your own profile once, so the format holds no surprises and you are not interpreting scale labels for the first time under pressure.

Can you fail a personality test?

You cannot fail it in the sense of getting answers wrong, but you can be screened out. Employers set thresholds on the traits that matter for a role, and inconsistent or obviously flattering response patterns are flagged. Both outcomes end applications, so it is worth taking seriously.

Should I answer honestly?

Yes, in the work context. Most instruments are long enough and cross-checked enough that sustained faking shows up as an inconsistency flag, which reads worse than an ordinary profile. Answer as yourself at work rather than as yourself at home or as the person you imagine they want.

What is a derailer?

A strength that becomes a liability under pressure. The Hogan Development Survey measures eleven of them, such as bold turning into overconfidence or diligent turning into inflexible micromanagement. Everyone has some, and the point of measuring them is self-awareness rather than exclusion.

Can you prepare for a personality test?

You cannot revise the content, but you can remove the unfamiliarity. Knowing whether you face agreement scales or forced-choice blocks, understanding the traits being measured, and having seen your own profile once all reduce the second-guessing that causes inconsistent answers.

Do employers really make decisions on these?

Yes, though usually alongside other evidence rather than alone. Hogan is widely used for leadership and safety-critical roles, the OPQ32 is standard across large graduate schemes, and the PI Behavioral Assessment is very common in US hiring. Results most often shape interview questions rather than producing a straight reject.
